Unfortunately, too many managers delay conducting these conversations out of fear of reprisal or because they believe the conversation will jeopardize their relationship with the other party. It is essential to gain control over those emotions, and the best way to develop confidence for delivering difficult conversations is to follow a structured process. 10 Tips for Improving Your Comfort With Difficult Conversations Do the Planning Work: Your observation of the behaviors in question, and your ability to connect those behaviors to the business are essential. Know where you want the conversation to go. True feedback masters develop the discipline to write out and practice their planned conversation opener. Prior planning prevents lousy performance!Timeliness Is Essential: If you have ever received an annual performance  review that included criticism of something you allegedly did or did not do a few months ago, you know how worthless stale feedback is. It is your job as a manager to ensure that the feedback is behavioral, business-focused, and timely. My writing partner for my first book, Practical Lessons in Leadership, suggested that the value of constructive feedback declined by 50% every day you delayed giving it.If emotions are hot, let things cool a bit. While I just finished imploring you to provide timely feedback- as close to the incident as possible- if things are heated, take a day to let them cool down a bit. Just do not let it linger for too long. Choose the Setting: If your tough topic is potentially embarrassing or you anticipate an emotional response, avoid open-office settings or conference rooms with glass windows. Do not err on the other side by selecting a setting designed to intimidate. A neutral, private setting is best for more difficult conversations. If you are fearful of physical repercussions, consult with your H.R. representative who may decide to be present with you.Prepare Your Attitude: It is essential to go into these discussions with a feeling of confidence and a demeanor that shows you are calm and committed to a positive outcome. Your tone of voice, body language, and eye-contact are all important. Remember, this conversation is important for your business, your team and the individual sitting across from you. Manage yourself to portray the right level of resolve with the right level of concern for the other party’s welfare. Use the Opening Sentence You Prepared in the Planning Session: A good opener identifies the behavior, links it to the business’ impact, and indicates the need for change. Do not feel compelled to wrap it in praise. While some feedback practitioners appreciate “sandwiching” constructive feedback with positive, many believe this simply confuses the message. And, of course, you should be giving positive feedback- when earned- early and often.Do Not Lose Control of the Conversation: More than a few well-intentioned managers have found themselves upside down in these conversations. If the participant responds to your opening statement with something such as, “Well, I would have done that if you were a better manager,” do not get defensive and let the conversation turn into an argument over your performance. A reasonable response might be, “John, this conversation is about the behavior I described and the impact it has on our business, not about my performance.” Do Not Be Derailed by Waterworks: Both men and women will cry on occasion, and while uncomfortable, it is often the individual’s way of responding to stress. Be prepared with a tissue. Allow time for them to compose. If needed, take a brief break. You can be empathetic with the situation, just do not let the tears derail your focus on getting to the right resolution.Promote a Dialog: The best feedback and behavior-focused conversations are discussions, not monologues. The other party will give you openings to create a discussion where appropriate. Probe to confirm understanding and ask for ideas on strengthening or changing the behavior in question. You know it is working when the receiving party offers ideas on his/her own improvements. Remember to Work Towards Your Planned Direction for the Conversation: If the behavior is a skill or knowledge related one, come prepared with ideas for training. If it is coaching to bolster confidence or encourage the individual to take the next step, put on your coaching hat. If the topic is focused on unacceptable behavior, reiterate the business impact of the behavior and offer clear counseling on avoiding this in the future. When dealing with the most difficult topics of performance or behavior, there must be implications for non-compliance. Build an Action Plan Together: Once you have gained clarity on the issue, work together to define the way forward. Agree on a plan of action and set a clear date to follow-up and discuss progress. The Bottom-Line Most managers are stalling on conducting what they perceive will be a difficult conversation. The other secret is that most people want feedback and want to improve. When the economy began to shift, he knew he’d be better suited in a different niche of financial services. To get there took an aggressive personal branding campaign on his part as he emphasized his skills with a specific financial instrument key to the market segment he wanted.Although he wished not to be identified, his success story contains valuable insights into the job search and promoting transferable skills.Lydia Whitney is the director of curriculum and instruction at Winning STEP, a company that mentors people through difficult life transitions: everything from going to coll ege to getting a divorce. Lately, there’s been a lot of mentorship required for those in high-end careers.Because the economy is changing so rapidly, she said, people are looking to make moves now more than they used to, and they’re banking on their transferable skills - whether they realize it or not.“The first thing you should do before you look for a new job is assess yourself,” Whitney said. “People need to say, ‘This is what I did, but what else could I do?’ ”Too often, job seekers get hung up on their work history and limit their prospects for the future. Like the banker, Whitney agrees that job seekers should customize their resumes and cover letters to each particular job with a heavy emphasis on the particular skills set that is being sought.“In this economy, nobody cares about where you were working,” she said. “They care about ‘What can you do that I need?’ ”That question should be answered directly through the cover letter, your very first co mmunications with a company, said Lisa Panarello, founder and CEO of Careers Advance, a professional training and coaching agency.“That cover letter is a big piece that people don’t utilize well,” Panarello said.In sales, it could be a matter of promoting the deals you’ve closed that pertain to telecommunications - even if you were selling broader business solutions. In communications, you might have experience with public relations - even if you were a journalist.Employers “have to understand how it transfers,” Panarello said. “People don’t look to the past. They look to the future … but your past is the track record that proves your future.”She said the key is to cite examples from your career that show not only the ability to perform a certain niche but also how you can learn new skills. “My job was X, and they threw Y at me; and I had to learn it quickly. If you act like you're leaving soon and don't give it your best, the floor manager will assume this is your typical work ethic and give the recommendation to someone else. Show the manager you're willing to go the extra mile. Volunteer to take other co-worker's shifts when they call in sick, stay late when needed, and don't be afraid to ask the manager what they need. Explain your desire to transition into a permanent role and that you would like to take on extra tasks to learn the job. Ask the manager if you can shadow some full-time employees to learn more about the department and standard procedures. Talk to the hiring manager and supervisors No one will know you want the job unless you tell them. There's nothing wrong with talking to human resources and asking about full-time opportunities. The last week on the job is not the best time to ask questions about full-time positions. How a “Busy Boycott” Can Help Your Job Search How a “Busy Boycott” Can Help Your Job Search At the 2018 Watermark Conference for Women  in Silicon Valley this February, a common theme was clear: women want strategies not just to help them do more, but to empower them to do less. One speaker who delivered this message particularly powerfully was Courtney Carver, author of the new book Soulful Simplicity: How Living with Less Can Lead to So Much More.   Carver’s insights on minimalism and ways that people can close the gap between inspiration and action, like a busy boycott, can be applied not only to work-life issues in general, but also to the job search. Just as you can streamline your experience in the office by rethinking how you are spending your time, prioritizing your most important projects, and ensuring you aren’t taking on too many additional commitments, these same tactics can help you improve your experience while looking for work. Heres are a few ways a busy boycott can help your job search: Don’t bite off more than you can chew. Type A job seekers may find themselves trying to do it all, even when they aren’t working. They might push themselves to apply to too many positions, spend hours on end online looking for the “perfect” opportunity, or immerse themselves so much in networking that they forget to take care of themselves in other arenas. Carver refers to this type of behavior, regardless of the activities that surround it, as “busy addiction.” With this in mind, instead of trying to cram too many job hunt to-dos into each and every day, it can work better to commit to a steady but more balanced pace. “Consistency is more important than intensity,” Carver told the packed conference room. “What works is to do a little something every day.” So for example, a job seeker might limit the time spent on their search by capping it at a certain number of hours surfing career sites, or deciding in advance to send out one to two applications a day, rather than working around the clock on these projects. Remember your other priorities. When you need a job, it can feel like everything else in the world needs to take a backseat. But if you allow yourself to become stressed and overwhelmed with a singular focus on your job search and leave little to no time for self-care or other parts of your life, it can negatively affect your health and relationships. Carver learned this firsthand, as she explained to the crowd that her busy addiction eventually led to her becoming sick and exhausted, capped by a diagnosis of multiple sclerosis. “I decided that was it,” said Carver. “I decided to ban my cell phone from my car and started showing up for the people that I love.” She emphasized that key to getting back on track was letting go of her busy addiction so that she could simplify. “I decided to eliminate as much stress as possible in my life,” said Carver. “Simplifying helped me find my way back to health and to love. It gave space and time to show up for my life.” Job seekers can learn from Carver’s experience by looking at their lives outside of the stress of their job search. Are there things you can do on a personal level- such as nurture key friendships or keep up with your workout regiment- to help balance the time spent looking for work? Similarly, are there things you can stop doing alongside your search- such as social obligations that feel like work- which are adding too much pressure right now? Get “under-inspired.” Doing too much of anything can end up backfiring in loss of enthusiasm for the task and low productivity. Carver noted that being surrounded by constant technology and media infusions can lead to fatigue and lack of decisiveness. “Most days, we’re over-inspired by social feeds and inspirational quotes,” she said. “We’re hyper-inspired, so instead of choosing something, we’re just tired and don’t do anything.” To close the gap between that moment that you feel motivated and taking action without drowning in the noise around you, Carver recommends carving out time for yourself every day to think about what matters most to you. This is a great approach for job seekers, since it’s easy to lose sight of your professional goals if you’re sifting through a large volume of random opportunities each day. To avoid losing sight of your own vision, remind yourself daily of what you’re looking for, and then eliminate distractions that are frittering your energy away from achieving what you want. “One reason we keep our lives so complicated is that we don’t listen to the inner voice that tells us how to make our life better,” said Carver. “Just start small and keep going.”
